Most founders comparing fractional and full-time sales leadership start with one number: salary. It's the wrong number to start with, and it's why so many AED 1M to AED 10M ARR companies either overpay for a full-time hire they're not ready for, or underinvest and keep the founder stuck selling everything personally.

The real cost of a full-time hire

A full-time sales director in the UAE typically costs AED 35,000 to 60,000 a month in base salary, often with a bonus structure that pushes total compensation well beyond that. But the salary is the smallest part of the real cost. Add recruitment fees, a three to six month ramp period where the hire is not yet productive, the risk of a bad fit, and the opportunity cost of the six to twelve months it takes most sales leaders to actually rebuild a broken process. For a company doing AED 1M to AED 10M in ARR, that's a significant bet to place on one hire.

A sales director's job has three parts: diagnosing what's broken, building the system to fix it, and running that system day to day. The first two parts, the audit and the build, don't require a full-time hire's worth of time. They require focus and experience. The third part, the ongoing coaching and management, is where day count matters more.

How to actually compare the two

When full-time makes more sense

Fractional isn't the answer forever. Once a company has a large enough team, a complex enough sales motion, or has outgrown the one to two day cadence, a full-time hire earns its cost. The honest fractional engagement should say so, and many end with a clear handover plan to a full-time hire once the system is built and the case for that investment is proven.
